Rolands Einstals

My name is Rolands Einstals. I have been in the staffing business for more than eight years — I built agencies in Latvia and Denmark with no prior industry experience, and in that time my teams placed over 1,600 workers and generated over €40 million in turnover. Now I am bringing together agencies that want to grow, and building the systems that put them ahead of their competitors.

Our story

Our costliest mistake.

In Latvia, we became the country's biggest agency for blue-collar jobs. Our edge at the time was that we made it easy for people living far from our clients to come and work for them: we organised transport, housing, schedules and everything in between. Salaries in the capital were 30–40% higher than in the regions, and regional unemployment was in some cases three times higher, so people were keen to relocate for work.

In our first year, another agency launched. Instead of recruiting locally, they recruited from abroad. We didn't think much of it, because our solution was faster, cheaper and simpler for our clients.

After a few years, the market changed. A shrinking population combined with high emigration made it harder and harder to recruit locally. Our big mistake was that we kept improving parts of the business but never changed anything structurally. The market was changing fast but silently, so we didn't notice the change early on and kept doing things the old way. Over time, the other company pulled so far ahead that their business in Latvia grew to three times the size of ours — by then, they were years ahead.

They won because they did something structurally different, while we kept improving the old model.

The old model Changing early
Two trajectories, one crossing point 0 YEAR 1YEAR 3YEAR 5YEAR 7 THE MODELS CROSS THE OLD MODEL 3× — CHANGING EARLY

The change happening now is bigger than that. AI is going into how companies sell, recruit and run their daily work, and it changes the whole model, not one part of it. In a few years it will be clear which companies acted early and which ones will be left behind. Companies that only add a few AI tools on top of what they already do are making the same mistake we made back then.

This time we saw it early and we didn't wait. I sold that business. Together with experienced people from technology companies, I built a consultancy that helps a group of staffing agencies use this change to their advantage. We keep developing the tools and processes, and every new implementation makes them better. When something works in one market, the other agencies in the group get it while it is still an advantage. What we build stays inside the group. Your competitors cannot come and buy it.

This time we are the ones moving early, and it is the cooperation between agencies that will make the most of this opportunity.

Can you be sure no competitor is building an advantage right now?

In the daily rush it is easy to miss a market change or a new opportunity. We build systems for that.

The problem

Sound familiar?

Based on our own previous experience.

Before

The rush

  • Attracting good workers keeps getting harder.
  • Deals you didn't take because they were too small for that week's capacity.
  • Positions that stay open because the candidates aren't there.
  • You approach a new company, and another agency is already working with them.
  • Recruiters are overloaded, but the numbers stand still.
  • Firefighting all day, while client relationships wait for a quieter week that never comes.
With the system

The advantage

  • You know which company will need people before it goes public.
  • You see which companies are served by which of your competitors.
  • Dormant clients in your CRM get woken up automatically instead of being forgotten.
  • A worker finishing an assignment gets moved to the next client instead of walking out the door.
  • Software does the routine, and your team can focus on selling and filling positions more efficiently.

Every advantage is a working system we set up and run for the agencies in the group.

The shift

We bring staffing agencies together and build them advantages to stay ahead of the market.

One private group, where tools, processes and strategies are shared and keep developing. The numbers below are from industry research.

Top-performing staffing firms are four times more likely to be using AI.

What we build

The services we provide.

At the start we focus on acquiring more deals, getting to new customers before your competitors, and raising internal efficiency. We build and adapt each of the solutions for your agency:

Sales intelligence

Market & competitor map

A live map of who works with whom: which companies use agencies, which agency sits where, and where volumes grow. You pick the targets.

Sales intelligence

Buying signals & alerts

Reposted vacancies, a raised wage in the same ad, leadership changes, contacts switching jobs, merger deals, foreign-hire registrations. Your seller receives alerts the day they happen.

More deals

Database reactivation

Your CRM already holds companies that may become your next customers. Sequences and signals are built to wake them up, so you get orders from clients you already paid to get into your CRM.

Faster action

Outreach & speed-to-lead

AI drafts the messages, your people send them, and follow-ups never get forgotten. The conversations become systematic and take less time.

Efficiency

Recruiting efficiency

Screening support, interview scheduling and end-of-assignment alerts, so positions fill faster, candidates have better experiences and finishing workers move to the next client instead of leaving your pool.

Efficiency

Sales team enablement

Call notes written into the CRM, next steps queued, deal risks and opportunities prepared automatically, and a full company card open before every conversation. Your sellers spend their hours selling, and close more of what they start.

Management insight

Owner dashboards

Oversight for the management: what works, what doesn't, and the financial data behind company activity.

Strategic programs

Structural opportunities

Money opportunities, such as hiring subsidies, pricing models beyond the flat hourly markup, outplacement work when a company in your market lays people off, and others.

The foundation

Compliance & data setup

The legal groundwork that lets everything above run: data agreements, lawful-basis assessments, notices, and per-country outreach rules. We build it so that it survives an audit.

See it before you decide anything.

The group

You join a group of growth- and success-oriented agencies in the EU.

This is a long-term partnership, where we work closely with your agency to keep providing more value over time.

Every month

Solutions keep developing

We develop improvements continuously and share them among the member agencies. A new solution that proves to be more efficient becomes part of the same retainer.

Across markets

Knowledge moves between agencies

Clients hold different segments and different countries, so what works in one market travels to yours without ever helping a direct competitor.

In time

Deals passed between members

In time, we will look at passing work between members. When one agency cannot take a job, it offers it to another agency in the group. That is how the group itself helps its members grow.

How it happens

The first steps.

The call — 30 minutes

We find out if we are a match and whether we can deliver real value for your agency. You get a first look at what the system can do in your market, and an indication of pricing. The detailed plan will be presented afterwards.

The build — months 1–2

Preparation starts right away, and the first solutions go live within the first 30 days. During the first month I travel to meet your team and learn how your agency works, so the solutions are tailored and results come faster.

First results — months 2–3

The first reactivated clients and new deals usually land in this window, while the rest of the system keeps coming online piece by piece.

The standing rhythm

Every month brings new solutions and improvements drawn from the whole client group, and we review the numbers together — what worked, and what gets built next.

The numbers

What it does to profit — an illustration.

The illustration is the expected value for an agency with €5M revenue and a 3% net margin (€150k a year), built on deliberately careful assumptions. Shown as profit growth against today.

Most of the growth lands in years two and three, when clients won earlier keep ordering. On the call we build an estimate based on your numbers.

What improves — and how we'll know.

These are the outcomes the system is built to move. Each one will be reported monthly from your own CRM data.

Higher closed/won rateSales intelligence puts your sellers in front of companies with an actual need: hiring now, likely to hire soon, served by a competitor, or reachable through a contact you already know. Sales becomes more targeted, and the team's hours are spent more efficiently. Measured as the share of started deals that close.
Fill rateMore orders filled out of the orders you take — screening support, process automations and redeployment put candidates on positions that would have expired. Measured as filled orders against orders received.
Time-to-fillScreening support — searching the database, preparing a first list, drafting the messages. Each step between order and placement happens a little sooner, and days add up to gross profit. Measured in days from order to first billed hour.
Margin per placementA redeployed worker and a better-used candidate database cost no job ads and no new screening hours, so the same placement keeps more of its margin.
Client churnDormant accounts get woken before they become someone else's clients, and relationship signals flag the accounts going quiet while there is still time to act. Measured as the share of clients still ordering twelve months later.
Savings from tech stack consolidationDuring setup we review every subscription you already pay for, cancel the overlaps and replace the tools the new system makes redundant. Reported as the monthly amount saved.
Profit growth over 3 yearsWith the majority of systems and processes in place, we expect around a 172% increase in profit by year three.
Working together

Payment is for results, and here's how it works:

A fixed monthly feeSized to your agency and below the full cost of one salesperson. A bigger agency means more markets, more campaigns and more running solutions, and vice versa. We discuss the numbers on the call.
A success fee on resultsAn agreed percentage of collected new gross profit we produce, for each new client's first 12 months.
Tools in your accountsAI tool subscriptions up to about €1,000 a month, contracted directly with the vendors. During setup we consolidate the overlapping subscriptions you already pay for.
The system stays with youIf you ever leave, the whole built system stays with you — the tool accounts, the data and the processes are set up that way from the start.
Balanced marketsWe take on new agencies in a way that keeps every client's results strong. Filling one market with identical agencies would weaken the results for all of them, and so we carefully select our partners and companies where we can provide real value.

How we handle your data in accordance with the AI Act.

The EU AI Act sets the rules for how AI may be used, and the GDPR governs the data behind it. It is important to work with vendors that follow these rules.

Data handled lawfullyData processing agreements, documented legal bases and privacy notices are in place with the first campaign.
People make the decisionsAI ranks, drafts and reminds, with a human taking the candidate decision and sending the messages, as EU law requires.
Your team gets trainedA short, role-based training is done with every implementation. The AI Act has made this a duty for every company using AI.

Built inside the stack you already run:

Not a quick experiment. This is a structural change to how your agency wins and delivers work now and in the future.
Not an AI tool you buy once and forget. It is a working sales and delivery system, and AI is one of the tools inside it.
It will not replace your recruiters. It hands them back the hours the routine takes today.
Who I am

Rolands Einstals

Rolands Einstals, founder of Ambergaard

I have been in the staffing business for more than eight years. I built agencies in Latvia and Denmark with no prior industry experience, and in that time my teams placed more than 1,600 workers in construction, logistics, manufacturing and other industries.

I am building Ambergaard because the opportunity in front of agencies right now is bigger than any single agency can use alone. My goal is to bring the change to your agency: tested solutions, an implementation order that has already worked, and a group whose shared experience keeps every member ahead.

  • Built the biggest blue-collar staffing agency in Latvia
  • Built a second agency in Denmark, serving national and international brands
  • 1,600+ workers placed in construction, logistics, manufacturing and other industries
  • €40M+ in turnover generated in those years
  • Sold the business in 2026 to build this consultancy full time

Questions

Questions & answers

We tried an AI tool before, and it didn't stick.

It is common, and for a few reasons. AI is a tool, and before applying it there must be a working process that is worth improving. It also matters who owns the development — things usually break when the person who set a tool up moves elsewhere. Here that job is ours: constant development, working together with your team, taking accountability for the results and owning the process. There is also a second difference. This company is built by a staffing agency operator for staffing agencies, so we have a better understanding of what must be done, and in what order, to deliver tangible results.

Why did you sell your agency?

We entered the Danish market to grow, and growing further meant building a Danish team. Around the same time, AI started showing promising results, and I could already see a big opportunity on its way. After running the first solutions in our own agency and seeing the results, I decided to create a consultancy that helps arm other agencies in the EU market. I started building this consultancy after the sale.

Why sell the solutions instead of using them yourself?

Because this advantage works at the level of all of Europe, not just one agency. My goal is to work with a group of agencies that exchanges knowledge and results — a group like that will, over the years, beat any single agency.

Will AI replace my recruiters?

No. The system empowers them and automates the busy work. Your people do what software cannot: talking to clients and candidates. In practice your existing team gets more done and focuses on higher-value tasks.

How fast do we see results?

The first solutions start working within the first 30 days. The first deals and reactivations usually happen in months two and three. In our own agency, the first new customer came in the second month.

What does it cost?

A fixed monthly fee below the cost of one salesperson, plus a percentage of collected new gross profit. You will get indicative numbers for your agency on the call, together with the calculation behind them.

Will you work with my competitors too?

Only when it will not impact your results in a negative way. We decide which agencies to take on so that every client's results stay strong: a market packed with identical clients would produce results for none of them, and that would defeat the point of this group.

What happens with our data?

A signed data processing agreement and a GDPR review are part of the setup week. The tool accounts and contracts are yours, so the data always stays with you and the systems are built inside your own infrastructure.

Who owns the system?

You do. Everything we build for your agency — the tool accounts, the data and the processes — is set up so that it stays with you, even if you ever decide to leave.
